Schools aren't the places they used to be...

The state of education and our schools has changed, particularly over the past five years. Everyone, from media to community, can’t stop highlighting the challenges we face. From a staffing crisis, to more complex student needs, increasing workload and increasing red tape – our priorities have shifted away from those that truly matter to the success of our school, our people.

As a school leader, you’re noticing:

🔥 High levels of stress and burnout among your staff

🥱 A lack of enthusiasm and morale within the school community

🧑‍💻 Waning connection and collaboration between leadership, staff and students

📊 A struggle in identifying and addressing the true root causes of staff wellbeing issues

As a result…

👩‍🏫 Teacher and staff retention is becoming a growing concern

📉 Educator productivity, engagement and creativity are on the decline

👎 The overall culture of your school is suffering and the environment just doesn’t feel like it once did

Many of our school leaders are left feeling overwhelmed by the weight of responsibility for their school’s success, frustrated with the ongoing challenges that seem impossible to resolve. When we consider the impact that this situation has on our staff, students and the overall learning environment, it’s no surprise that we seek new and effective solutions to our problems.

Ignoring these challenges and sweeping them under the rug can lead to even bigger problems down the road

❗️ Escalating Staff Turnover: The stress and burnout and unmanageable workload experienced by your staff might push them to seek opportunities elsewhere, contributing to a revolving door of talent.

❗️ Deteriorating Academic Performance: With declining morale and engagement, the quality of teaching and learning may suffer, impacting the academic achievements of your students.

❗️ Negative Impact on School Reputation: A persistently stressed and demoralised staff, coupled with lacklustre collaboration, can tarnish the image of your school.

❗️ Further Strain on Leadership: The burden of addressing these issues alone may lead to further strain on your leadership team, affecting your ability to be at the forefront and achieve notable growth and change.

Many schools and leaders are wasting precious time and resources all whilst burning themselves out out in the process as they try to address the staff wellbeing crisis. I’m willing to bet that if you’re here reading this, it’s because you have tried to a number of wellbeing initiatives before, and after seeing those didn’t work, you’re looking for something that will.

HERE’S THE TRUTH:

Only focusing on your staff’s personal wellbeing with the occasional wellbeing workshop, encouragement to access the EAP or sporadic team-building activity are not going to be enough to solve your staff wellbeing problems.

If initiatives haven’t worked for you in the past, it’s likely because they weren’t addressing the root-cause of the problem in your school which is more often attributed to your staff’s sense of workplace wellbeing. In order to create positive school-wide changes, you need to be willing and equipped to provide solutions to systemic and school challenges that target the wellbeing of staff as it relates to their work. This can be achieved with strategic optimisation of key factors associated with working conditions, school culture, leadership, satisfaction, engagement, workload optimisation, relationships and collaboration, to name a few.

The solution lies in knowing where to start…

Imagine a school environment where every staff member feels supported, valued, and fully engaged in their work...

A place where where burnout is replaced with engagement, collaboration is the norm, and strategic goals aren’t just met, but exceeded. This vision isn’t just about meeting targets; it’s about elevating your school’s overall performance to new heights.

The first step to transforming your school into a hub of wellbeing and achievement can’t be a leap into the unknown fuelled by guesswork and assumptions, but a strategic move towards understanding the specific needs, aspirations, and challenges of your staff and students. A cookie-cutter approach to school wellbeing and performance doesn’t work. For a Staff Wellbeing Framework to be successful it needs to be about collecting real, actionable data specific to your school and using that data to uncover the hidden challenges affecting your staff and student success.

By identifying what’s working and what’s not, you create a foundation for a targeted wellbeing framework that addresses the root causes of burnout and disengagement directly, setting the stage for meaningful, lasting change. But this journey towards transformation can’t be in isolation. You need to create a united front of leadership, where every decision is informed by comprehensive insights and geared towards nurturing wellbeing. It’s about building a leadership team that’s not just aligned in vision but equipped with the skills to inspire and lead change. Where your staff feel supported, and they’re actively involved and upskilled, ready to contribute to a thriving school culture.

This dual approach of uniting leadership AND empowering staff, forms the backbone of a successful, sustainable transformation.

Leading the Way: A Case Study Highlighting Remarkable Leadership Growth

“We have made considerable progress in the way we support staff wellbeing.”

“Adrienne’s data-driven approach is underpinned by a school scan, which provided us with an evidence-informed base, upon which we could make informed decisions about our specific situation, identifying areas of strength and areas requiring attention.

The staff survey formed an important part of this evidence base. The survey is very in-depth and, at times, direct. The responses provided by staff gave clarity around how they felt about specific aspects of their wellbeing.  With this information and Adrienne’s guidance, we developed a wellbeing plan aligned to the findings of the school scan and survey.

We recently re-surveyed our staff after 12 months of working on our identified focus areas. Our data is positive, indicating improvement in staff perception of how the school supports wellbeing. This is consistent with the executive team’s evaluation.”

From 2022 to 2023, the number of staff who agree that:

👉 School leaders regularly communicate with all staff about the importance and benefit of health and wellbeing increased from 58% to 77%!

👉 They were confident school leaders would support their mental wellbeing increased from 66% to 80%

👉 Health and wellbeing are seen as part of the purpose and values of their school increased from 58% to 75%

👉 Staff morale is high-very high increased from 62% to 73%!

Why You Can NO LONGER AFFORD To Put Staff Wellbeing On The Back-Burner

We understand the financial constraints schools face, especially in today’s challenging budgetary climate. It’s essential to address these concerns head-on.

However, when considering the investment in the Well Led Schools Partnership, it’s crucial to recognise that prioritising staff wellbeing isn’t just an expense; it’s an investment in your school’s future.

Imagine a school where teachers are not just content but deeply engaged, where collaboration flows effortlessly, and wellbeing is a top priority. Picture a leadership team equipped with the skills to navigate challenges and foster a positive, supportive environment. This isn’t just a dream; it’s a reality achievable through our Well-Led Schools Partnership program.

🏫 Anne, the principal of James Cook Primary School in Endeavour Hills, VIC, saw remarkable improvements among her staff after just one year inside the partnership program. Their sense of satisfaction and enrichment soared from 81% to 100%. The positive impact of work on their wellbeing increased significantly from 48% to 76%, while engagement levels surged from 67% to 86%. Moreover, perceptions of a positive workplace culture skyrocketed from 57% to an impressive 95%!

📊 Similarly, Mick, the principal of Denison College – Kelso Campus in NSW, witnessed a remarkable boost in staff morale, climbing from 62% to 73% in just one year.

📈 Adrian, principal of Beverley District High School in WA, reported substantial improvements across the board. Staff now overwhelmingly agree that the workplace positively impacts their mental health and wellbeing, with rates jumping from 48% to 80% in as little as 12 months. Reports of positive staff morale and school culture surged from 46% to 75%, while overall job satisfaction increased from 67% to 85%.

These real-world examples demonstrate the undeniable impact of investing in staff wellbeing. By choosing our program, you’re not only fostering a happier and more productive workforce but also making a strategic financial decision.

Consider the long-term cost-saving benefits of reduced staff turnover and need for relief teachers, staff buy-in to strategic plans and the potential for higher student achievement...all of which enhance your school’s reputation

In comparison, scattergun wellbeing initiatives, wellness presentations or individual leadership coaching may incur higher costs without guaranteeing comprehensive results. Our integrated approach offers a cost-effective solution that yields measurable improvements in staff retention rates, engagement scores, and overall school culture.

Feel the results in as little as one term, see rapid growth in your data after just one year.

Investing in the Well Led Schools Partnership isn’t just about the initial expenditure; it’s about securing the long-term success and sustainability of your school.

Champions of Change: Hear from Leaders Who Transformed Their Schools

“We have seen significant increases in areas identified as challenges and made positive gains in almost all other areas.”

“Adrienne works alongside you, your team, and staff to optimise a culture of staff health and wellbeing that is a shared responsibility across the entire school community.  The program is expertly structured, and Adrienne provides coaching and strategy meetings throughout your involvement in the program.

Adrienne has developed a program that allows you to identify areas of strength and challenge quickly and methodically.  Working together a Staff Health and Wellbeing Action Plan is developed, and although this is highly important to action prior to the end of the program, what we have noticed in less than 12 months is the positive impact it has already had on staff perceptions concerning culture, morale, communication, and workload. We have seen significant increases in areas identified as challenges and made positive gains in almost all other areas.

A holistic wellbeing program that impacts on school culture and improves staff health and wellbeing that is tailored to individual school needs, is supported with amazing podcasts, frequent check-ins, survey tools, strategy and coaching sessions for school leaders and staff, sets Adrienne and the Well-Led Schools Program apart for others in this space.

Adrienne has created a program that I believe has no peer when it comes to the effective implementation and cultural change required to ensure positive levels of staff health and wellbeing for schools across Australia. We are very, very happy with Adrienne’s support and the Partnership Program. We couldn’t have asked for a better way to start our staff health and wellbeing journey.”

We collected data to review the growth from 2022 to 2023 and this is what we have uncovered:

👉 Staff report that relationships and collaboration have increased from 61% to 81%

👉 The promotion of staff mental health and wellbeing increased from 36% to 68%

👉 Staff reports of feeling extremely tired or exhausted decreased from 78% to 55%

About Me

As a school leader (and teacher!), I was once unhappy, overworked and burnt out. And when I looked around me, I could see I wasn’t alone in my struggles. My fellow colleagues were drowning under the high stress, immense workload and heavy expectations of their role.

By prioritising my own health and wellness, I started to feel healthier, happier and more engaged at work. This was when I realised that by looking after myself, I was better able to look after my people. Using the lessons I learned on my own wellbeing journey, I transformed  the way I led my staff,  making their wellbeing a priority and creating positive team environments year after year.

This shift in focus made me a fierce advocate for staff wellbeing in schools. It’s my mission to help schools put their people first to build more positive staff and school cultures.

Now, I partner with school leaders and their staff across Australia to collect the crucial  data they need to build and embed Staff Wellbeing Frameworks that have been shown to get results and transform multiple school cultures, paving the way for optimal school and student performance.

From Struggle to Triumph: Inspiring Stories from Well-Led Schools

“The way we all knew how to support each other is a testament to this program which teaches us to “put your oxygen mask on first.”

“We started working with Adrienne when our staff morale was at a particularly low point in our school history. We completed the survey at the end of the year when everyone was exhausted, however, this gave us excellent data to move forward with in the following year. We used that information and worked with Adrienne to develop a wellbeing plan.

We worked throughout the year to implement the plan and at the end of the year did another survey of staff. The improvement in staff wellbeing was measurable and backed up by the data. Most importantly, the emphasis on looking after both physical and mental wellbeing of all our staff helped to build a stronger community in the face of a student suicide. The way we all knew how to support each other is a testament to this program which teaches us to “put your oxygen mask on first.”

I believe staff are now more committed to staying in our regional community as a result of knowing they are valued and respected at school.”

From 2022 to 2023, the number of staff who:

👉 Felt emotionally strong and resilient increased from 69% to 82%

👉 Felt their current stress impacts their physical health decreased from 45% to 28%

👉 Agreed the workplace has a positive impact on their mental health and wellbeing increased from 66% to 83%

👉 Agreed staff morale is high-very high increased from 47% to 80%

👉 Agreed the school regularly communicates with staff about the importance and benefits of health and wellbeing increased from 41% to 77%

👉 Agreed that health and wellbeing are seen as part of the purpose and values of the school increased from 56% to 83%

👉 Felt staff relationships are strong and well formed increased from 54% to 89%

👉 Would rate the school culture as positive increased from 70% to 90%!!!

Our program is designed to be efficient and action-oriented, ensuring a smoother implementation than navigating the complexities of transforming your school culture alone.

If you follow the steps of the program and commit wholeheartedly to it, you’ll be able to see improvements in as little as one term.

And after 12 months, you will see

“12 Months is a long time roll out a Staff Wellbeing Approach and Framework! Can’t we just do it ourselves?”

We understand the urgency of addressing wellbeing concerns swiftly. However, the journey toward a thriving school culture isn’t a race against time; it’s an intentional, strategic process. Our 12-month program ensures comprehensive, sustainable change, involving staff, building trust, and avoiding quick fixes that miss the mark. Investing the time in a partnership with us is the foundation for lasting change, not just another tick and flick initiative.

Effective Wellbeing Strategies and Frameworks Should Involve Staff and Leaders

Crafting an effective approach and framework requires more than just a leadership team's perspective. Our program involves all staff at every step, ensuring their voice shapes the plan, making it a targeted strategy tailored to your school's unique needs.

A Culture Shift Requires an Ongoing Commitment

Quick fixes might seem tempting, but true culture shift demands a long-term commitment. Staff needs to see consistent, dedicated efforts, convincing them that wellbeing is not just a checkbox but that it’s woven into the fabric of your school's culture.

Changes in Culture Take Time and Strategy

Creating a change in culture isn’t about introducing quick and random wellbeing initiatives. It requires a strategic, thoughtful approach. Our expert team guides you in avoiding time-wasting initiatives and ensures every action contributes to the overarching goal of creating a thriving school culture.

Consultation and Staff Involvement Requires Data Collection, Review and Reflection

Building trust and weaving wellbeing into your “way of doing” involves data collection, review, and reflection. Our program goes beyond words; it provides the framework for action backed by consultation, ensuring staff witness tangible, lasting changes that resonate with the school's unique identity.

Our Partnership Programs provide you with the guidance your leaders and staff need to become a school that truly leads with staff wellbeing in mind. Don’t let another year pass you by without the results your school is capable of achieving.

Frequenty Asked Questions

12 months! Isn’t that a long time?

We understand the commitment involved and acknowledge that schools feel like their time is scarce. But, there is a reason why the program is designed over 12 months. Real, lasting change takes time and requires a comprehensive and phased approach using our Staff Wellbeing Framework. The program strategically unfolds over 4 terms, ensuring each step builds upon the progress of the previous term, leading to sustained positive transformations in your school culture and staff wellbeing. This time investment is a deliberate choice for a thorough and impactful journey.

We know it works as we have experimented with many different timelines and 12 months is the sweet spot, as evidenced by data!

How much time will the program require each term?

We can pace the program to suit your needs, availability and schedule. We do recommend that we are able to deliver 1 x staff development workshop and 1 x leadership development session per term. We are flexible to slot in with available weeks in your staff development roster and work as best we can to accomodate staff development days.

Outside of the 2 main sessions, we generally hold 1-2 strategy calls with the senior leader/s each term.

Some terms might require additional work to be completed outside of our sessions. This could be anything from revisiting our work in a leadership meeting or staff meeting. We provide you with guidance and scaffolds to enact these steps and integrate the work seamlessly. Further, our team will work their magic to transform the work you do with your staff outside our sessions into something truly actionable to take the load off you!

See the program outline for a brief explanation of the sessions and work required.

Can you guarantee positive changes in school culture?

We stand by our commitment to your school’s success. If you prioritise your people, follow our guidance, and fulfill your commitments in each session, you’ll witness a positive shift in your school’s culture.

We are dedicated to supporting you every step of the way, ensuring tailored advice and unwavering commitment to your staff’s wellbeing. We guarantee flexibility and customisation – if, at any point, you wish to pivot the focus for better support, we’re here to customise the program to meet your evolving needs. Your success is our top priority.

The schools we work with who are committed to the process have felt changes in their school in as little as a term and seen huge and transformational changes (evidenced by survey data) after just 12 months!

How do you ensure staff buy-in and participation?

Ensuring staff buy-in and participation is crucial for the success of any initiative, especially when change fatigue may be a concern. We understand that staff and teachers want to feel heard and be part of the conversation. Our program goes beyond traditional wellbeing initiatives by fostering a collaborative approach to change.

By involving leaders, teachers, and staff in the process, we create a supportive environment where everyone’s voice is valued. Our approach focuses on addressing the root causes of the wellbeing issues faced by your staff rather than just superficial fixes.

Through transparent communication and active involvement, we mitigate resistance and inspire motivation among staff. We prioritise building a school culture that everyone can take pride in, ensuring that staff not only feel heard but also become enthusiastic participants in the transformation journey.

What immediate benefits can we expect?

We see your desire to get results, and while meaningful change takes time, you’ll start experiencing small yet impactful shifts in as little as one term. When staff see that their wellbeing is a priority, the majority will experience increased morale quickly.

Staff want to see and believe in your new approach, that’s why ongoing support is helpful to demonstrate to staff that their wellbeing matters.

Anticipate improved collaboration, enhanced communication, and a growing sense of shared purpose among your team. These initial changes set the foundation for a broader, positive transformation in your school culture and staff wellbeing.

Committed schools who partner with us see dramatic results in their data in just one year.

How does the program account for different school challenges?

While the program follows a structured set of steps, it is fully adaptable to the distinct characteristics and nuances of your school. We understand that each school faces unique wellbeing challenges, and that’s why the areas of focus and the resulting Wellbeing Action Plan are entirely tailored to address your specific priority areas (as decided on by leaders and staff) to ensure a personalised approach and framework that aligns seamlessly with your school’s unique culture.

Can I see a sample Wellbeing Action Plan?

There is a specific formula behind how we develop our action plans. You can read more about good plans here. If you would like to see an example, we would be happy to show you a de-identified Wellbeing Action Plan on a FREE Clarity Call.

Do you offer payment plans to break up the payments?

There are two options to pay for our partnership programs. The most cost-effective way for the school is to pay upfront for the year, as we offer a $500.00 discount. If the school would like to pay term by term, we can develop payment plans as part of our invoicing process.

Please note: Any face-to-face sessions attract travel costs. We invoice the schools for these each term.

What happens if we decide the program isn’t a good fit for us?

In the unlikely event that the program doesn’t feel like a good fit, we are prepared to work with you to customise the program so it suits your needs better.

If you’re hesitant about committing to the full 12-month program or just want to test the waters first, consider starting with our School Scan Package, which is one term long. After that, you can decide if you want to upgrade to the 12-month partnership.

Not sure which package is for you? Book a FREE clarity call, and we can walk you through the options!

How can we measure the return on investment for our school?

We’re all about the numbers here, too!

Any effective change strategy should be measurable and one of the best ways to check if your efforts are actually making a difference is through re-surveying your staff at the end of the program. If the data has improved from your first survey, then you know change is underway. Your program comes with a duplicatable staff survey which you can repeat annually to check on your progress.

But the numbers only tell one side of the story…the change will be palpable when you walk through your school’s halls and are greeted by the smiling faces of staff, embodying the positive cultural shift that goes beyond metrics.

Are sessions face-to-face?

Sessions can be run face-to-face. We invoice schools for travel ahead of each terms visit.

Travel costs depend on where your school is located and the hours required to travel to you and whether the costs of your visit can be shared with a nearby school – We work with schools across the country and aim to share travel costs, where possible.

When you apply to join the program, request a quote for travel or book a FREE Clarity Call to hear more.

I'm concerned about how some members of the leadership team will respond to the feedback provided by staff. I don't want to create more of an issue. How do you handle this?

A guiding principle of a “Well-Led School’ is that ‘Awareness is the first key to any change.” Feedback shouldn’t be seen as negative but rather as an opportunity for growth and development. During the process of anonymously surveying staff during the first term of the partnership, we’ll gather feedback from staff.

The questions in our survey are designed to help you identify not only how staff are faring but also the root causes of your staff’s wellbeing concerns. Naturally, there are questions about the leadership support and school processes in place. At times, this can be confronting for leaders. We are highly experienced in this proceses and provide plenty of encouragement, rationale and resources to digest the feedback objectively and with optimism.

Once your survey results are in, we will facilitate constructive conversations between leaders and staff to further elaborate on these concerns and unpack some possible solutions.

Although as leaders you may initially feel the weight of your staff’s wellbeing concerns on your shoulders, it truly takes a joint effort between leaders, teachers and staff to resolve them. We take a tactical approach of easing staff into the change process. We successfully guide them to the realisation that their personal wellbeing and receptivity to the wellbeing strategies and initiatives put in place determines the success of the program and the school.

Thriving Together: Witness the Impact of Our Partnership Program

“With her guidance and support, we feel confident sharing the data with staff and working with our staff to create a common language and approach to managing our key stresses.”

We began working with Adrienne Hornby earlier this year when our staff identified the need for an effective approach to staff wellbeing. The program gave us a great opportunity to really identify the key factors impacting staff.

The very detailed and descriptive report we received from Adrienne Hornby Consulting was clear and easy to read. We were able to share the results with staff and refer to the elements regularly, which showed staff that we were serious about improving staff wellbeing.

With her guidance and support, we feel confident working with our staff to create a common language and approach to managing our key stresses. Adrienne has a warm and inviting approach. She listens intently and actively to understand the needs of the school.

I would highly recommend Adrienne Hornby Consulting to help with your School Staff Wellbeing needs.
